Pros

SEVIMA is a technology company that has demonstrated significant growth over the past five years, both in terms of customer base and workforce expansion. This growth has brought substantial changes to its working patterns and organizational culture. However, the transformation—particularly within the past year—has caused discomfort among some employees, primarily due to a shift in culture and work methods that increasingly emphasize subjective assessments over objective, data-driven approaches. 1. Competitive Benefits One of the few companies in Surabaya that offers relatively competitive employee benefits compared to industry standards. 2. Market Leaders A key player in the SaaS market for higher education institutions in Indonesia, with a broad customer reach and strong influence in the higher education sector.

Cons

1. Subjectivity in Performance Evaluation 2. Innovation is often hindered by internal resistance. 3. Non-transparent Promotion Process 4. Lack of clear criteria for promotion and career development. 5. Blame Culture and Lack of Accountability 6. Blaming others is often more appreciated than collaboration and problem-solving. 7. Biased SOPs Benefiting Specific Individuals 8. SOPs are structured to give excessive authority to specific individuals. 9. Human Resources Not Considered a Strategic Asset 10. Employees are not yet treated as the company’s most valuable resource. 11. Long-term employees struggle to get promoted, while new hires face high expectations without proper onboarding. 12. Lack of Internal Body (Departement) for Objective Oversight 13. Lack of alignment among management levels fosters internal politics even at staff level. 14. Some leaders are not fulfilling their managerial roles effectively. 15. Overlapping Responsibilities at the C-Level 16 Decisions Are Not Data-Driven 17. Many decisions are based on personal opinions without data support. 18. Inconsistent Implementation of SOPs 19. Many SOP rules exist only on paper without actual enforcement. 20. Job Insecurity for Permanent Employees 21. Unjustified termination concerns create a sense of insecurity. 22. Overdependence on a Single Mature Product 23. Outdated Technology and Design of Core Products 24. Abuse of Authority Without Effective Oversight Mechanisms 25. Employees are afraid to innovate or take initiative due to fear of being blamed. 26. Sometimes there are unpaid and uncompensated Overtime on Weekends and Off-hours is Common Practice 27. Human Capital Department is not functioning as intended

Pros

There are ample opportunities for a long career at Sevima, especially for new graduates

Cons

1. C-level becomes emotionally biased toward senior employees, potentially overlooking objective performance evaluation. 2. Limits opportunity for fresh perspectives or promoting newer high-performers. 3. Delegating too much to middle management creates a layered filter, where key issues may never reach the top. 4, Risk of manipulated reporting or “polished” KPI results that don’t reflect actual conditions 5. C-level loses visibility into real operational challenges and employee morale. 6. C-level may receive a curated version of workplace dynamics where middle managers “perform” alignment but don’t truly share the same values or priorities 7. Without engaging directly with teams or frontline feedback, top leaders may miss signs of bottlenecks, burnout, or toxic micro-cultures 8. HR often acts merely as the arm of management decisions without questioning the "why" behind initiatives 9. You HR teams are severely limiting your strategic role and risk becoming mere compliance enforcers, rather than employee advocates.
