Cons outweigh the Pros

Pros

Great, motivated people work at this company. There's a good social scene. Many of the staff are great friends and spend time together outside of work. You will be challenged. You will work fewer hours per week than the Big Four.

Cons

While great people work at Summit and there are plenty of social events, Summit has a serious culture problem. The environment is highly competitive to the point where it's almost cut-throat. Team leads will hoard work, not sharing with other members of their team, out of fear that other staff members will get promoted before they do. Managers turn a blind eye, acting like they either don't know it's happening or don't want to know it's happening. Promotions are painful because everyone who is not getting promoted is hurt and upset. And this is partially validated - management really struggles with consistently promoting across the company. Favoritism is a big problem and everyone knows it. I honestly don't think it's purposeful, but because management refuses to admit it's a problem, it's going to continue to be a problem. The promotion policies (that you need to be ON some promotion list one year in advance of promotion) are NOT industry standard and they honestly take advantage of staff. If you assign someone Senior Consultant responsibilities on a regular and recurring basis, you need to pay them as a Senior Consultant. Period. Anything less than that is taking advantage of your staff. Management consistently struggles with being honest and transparent with staff. Many of the staff that work for this company have been there for years. They honestly just want to feel like management has their best interest in mind and yet, it consistently becomes apparent that the best interest of staff is not the driving factor for management. It's a very 'money talks' environment. The structure of the company is very silo'ed. Instead of encouraging staff to build up a solid resume of skill sets, staff are encouraged to find 1-2 engagements and park it. You literally can't get promoted unless you've worked your way up on an engagement through seniority. People become consultants because they crave variety and this system directly discourages variety. And finally, the way Summit defines responsibilities at each skill level means that you'll automatically take a demotion if/when you ever leave, and it also suggests that you are underpaid. As an example, a Summit Consultant is most equivalent to a Senior Consultant at other consulting firms. A Summit Senior Consultant is most equivalent to a Manager at other consulting firms. This means that, when you take another position as a Consultant or Senior Consultant, you'll automatically take a demotion in terms of responsibilities.

Thank you for taking the time to provide such thoughtful feedback. At Summit, we take employee feedback very seriously and offer many opportunities for our staff to share their thoughts with us. As companies grow, there is an inevitable change in culture. What worked for us as a 15-person company may not work for us as a 100-person firm. While we grow, we aim to stay true to our Culture Code that “we strive to build a community that fosters collaboration, humility, curiosity, and trust.” This is our core value that we aim to apply evenly across the entire company. We appreciate your feedback on how teams are structured and staff are incentivized and will take that into consideration as we continue to grow and evolve. Best of luck in your new position, and thank you for your service to Summit.

Changing Culture

Pros

Summit offers excellent opportunities to work with curious and well-educated statisticians and economists.

Cons

When I was hired at Summit, I saw smart professionals, a fun and friendly culture dedicated to work/life balance, a small growing company with promotion opportunities, and low pay against the market rate for our skills. I was happy with the compromise. The culture has changed. Praise is doled out to people who work long hours, promotion is based on tenure, our billed hours target has increased, and happy hours have stopped. The working group structures are constantly redefined for unclear reasons. Morale tanked after layoffs over the summer and management has continued to send messages of uncertainty and constant restructuring. The pay has not improved. I am still happy about my peers, the smart professionals, but I am not confident they will stay.

Thank you for your thoughtful feedback. In consulting, your only asset walks out of the door every day. To that end, we take culture, feedback and employee morale very seriously and appreciate you taking the time to share your views. Summit is indeed changing. To continue to be profitable in a very tight Federal market we’ve had to make some tough choices and important changes. These changes benefit our people by ensuring that they have a viable career path. If Summit doesn’t grow, its people don’t grow either. It was very unusual for Summit staff members to not have client hours targets. The vast majority of professional services firms have client hours targets because it allows leaders to plan resources – both people and budget- thoughtfully. We will accept your advice to be as clear and consistent when explaining why changes are made. We assess compensation with industry experts annually and know that our total compensation package is competitive in the market. We will continue to keep a close eye on that. People come to Summit for careers, more than just a paycheck.

Times are changing at Summit

Pros

The last review was completed last summer. It was rightfully positive, but I feel it is important to update. There is no need to add to the pros over what has already been shared. Unfortunately, most of the changes have been for the worse. I hope Summit can recover, but there is a lot of work to be done.

Cons

Summit is a small company, and when a member of management leaves, the impact is felt. In 2017 there were four managers who left the firm. Three were minority females. In the last six months, several additional leaders and over half the PhD level staff have left. Budgets are tight and there doesn't appear to be new work. Particularly troubling to me is that four out of eight African Americans have exited, including the only two with doctorate degrees. We are (supposedly) an advanced analytics firm with a diverse workforce, so this evolution is troubling. The firm needs to make serious changes and to do some deep soul searching to get back on track.

We want to thank you for your candid response. Your ongoing feedback is important to us, and crucial for Summit's sustained growth. You're right, it has been a tough quarter. Market forces have made growth difficult. And that's hard when you've been a part of a fast growing firm. We are making staffing, business development and internal policy changes to respond to changing conditions. We hope that our all-hands staff meeting this week allayed many of your concerns. Regarding recent departures, we too are sad to see some of our favorite Summiteers move on. We are so impressed with where our people are going, the important work they're doing, the impressive skills they're learning and experiences they are having. Our Summit "alumni" network is strong, as evidenced by the fact that many former employees "crash" firm happy hours and even our holiday party! We continue to be committed to diversity at all phases of the professional development cycle, from recruiting through partnership. I would encourage you to continue to share your feedback with any of our leaders. We are lucky to count you as a colleague.
