Too much of politics, there are people who just record attendance and get salary and there are others who have to work in multiple projects at the same time. Even though you get highest level of customer appreciation still you dont end up in getting a top rating. Even if you get a top rating you might end up getting half of hike of another person who is in same rank ,same salary band and having lesser rating. Offshore hikes are comparable to onshore hikes , I.e. 2-3% even for topmost bucket. They basically want fresh graduates whom they will pay 25k per month and get the work done. Customer escalations are way of life here as there is lack of experience in development team and deliverables clearly reflect the same.
